Striking the Balance between Authenticity and Conformity
Having spent over a decade in the corporate world and nurturing a passion for workplace authenticity, I have observed that employees often grapple with the dilemma of bringing their true selves to work versus conforming to prevailing norms. While acknowledging the importance of adhering to workplace rules for discipline, I firmly believe that conformity should not require employees to sacrifice their authentic selves. It can lead to demotivation, unhappiness, frustration, and discomfort.
Motivated by my passion for workplace authenticity, I embarked on an MSc research endeavour exploring the nuanced relationship between authenticity and conformity in the professional realm. The qualitative study involved in-depth interviews with ten finance professionals from diverse backgrounds and organizational levels. Each professional having worked for two years or more. The objective was to unravel the intricate dynamics between authenticity and conformity and to identify strategies for striking a harmonious balance.

In my study, participants perceived authenticity as closely tied to individual identity and autonomy, while conformity is defined as influenced by external pressures. It led me into introducing two concepts:
Moral Conformity
Driven by adherence to rules and regulations guiding acceptable behaviour,
Conformity to Agenda
Stemming from the desire for acceptance, belonging, and success in the workplace.
Noteworthy challenges emerged particularly the tension between the desire to express one’s authentic self and the prevailing organizational climate that exerts pressure to conform. In response to these challenges, the study proposes several critical factors for achieving the delicate equilibrium between authenticity and conformity:
The Balance between Authenticity and Conformity
Maturity Levels: Both individuals and organizations must demonstrate a level of maturity in understanding and appreciating the value of authenticity in the workplace.
Mutual Agreement: Establishing a shared understanding between employees and the organization is crucial, fostering an environment where authenticity is respected without compromising the essential aspects of conformity.
My findings regarding striking the balance between authenticity and conformity are visually represented in the diagram below.

Balancing Non-negotiables and Flexibility: Recognizing and respecting non-negotiable aspects of conformity while allowing flexibility in areas where individuality can thrive.
Finding Common Ground: Encouraging the identification of common ground that accommodates individuality and differences while upholding professionalism.
Accommodating Expectations and Preferences: Striking a balance between meeting organizational expectations and allowing employees the flexibility to express their authentic selves within defined boundaries.
My study delves into the complex relationship between authenticity and conformity, offering insights contributing to the literature on workplace dynamics. My research not only addresses the challenges faced by employees but also emphasizes the potential positive impacts on organizational culture. Passionate about this topic, I believe the findings can inform researchers and policymakers. This will help foster a more authentic and harmonious work environment.
